교회와 문화

교회 문화라는 개념을 무시하는 경우가 종종 있는데, 이는 교회 문화라고 하면 떠오르는 내용이 거의 없기 때문이기도 합니다. 그러나 ‘인간의 육체와 영혼이 하나이듯이 교회와 문화도 하나’입니다. 교회 문화는 여러분이 행하는 모든 일에 영향을 미칩니다. 그 문화는 여러분이 선택하고 도입하는 온갖 프로그램의 색깔을 결정합니다. 리더를 뽑고 훈련시키는 방법을 결정하는 것도 결국 교회 문화입니다. 성급하게 들여온 처방이나 프로그램은 잠시 영혼을 들뜨게 할 수는 있지만, 여러분이 소망하는 것과 같은 더 철저하면서도 더 완전한 변화를 일으키는 힘은 불어넣지 못합니다. 변화는 결코 밖으로부터 일어날 수 없습니다. 변화는 안으로부터 일어나는 일입니다.

교회 문화 = 디폴트값
문화 바꾸기는 컴퓨터의 디폴트값(default value: 이용자가 값을 지정하지 않은 경우 자동으로 선택되는 것) 바꾸기와 같습니다. 대부분의 컴퓨터는 기본 폰트의 크기가 10포인트입니다. 만일 좀 더 큰 글자, 이를 테면 12포인트로 출력해서 계속 보고 싶다면 디폴트값을 영구히 바꾸어야 합니다. 만일 지금 작업하고 있는 문서에만 국한하여 디폴트값을 바꾸어 놓으면 다음에 컴퓨터를 쓸 때에는 다시금 10포인트로 돌아가 있을 것입니다.
문화를 바꾸는 것도 이와 아주 흡사합니다. 새 프로그램을 교회에 주입하려고 애쓰면, 처음에는 성공을 거두었다고 생각합니다. 그러나 시간이 흘러 그 다음 주가 되면 모든 것이 이전 상태로 돌아가 버립니다. 이런 일이 2주 전에도 일어나고 지난주에 일어나는 것도 모자라 이번 주에도 되풀이된다면 실질적으로 교회의 문화를 전혀 바꾸지 못한 것입니다.

문화를 바꾸기 위해 고려할 일들
- 현재의 모든 것을 평가하라.
우선 할 일은 현재 문화를 평가하는 것입니다. 또한 현재 여러분 교회의 문화를 여러분이 어떤 태도로 대하는지 평가해보십시오. 하나님이 여러분 교회를 통해서 하나님 나라의 문화를 성장시키실 수 있다는 것을 얼마나 굳게 믿고 있습니까? 하나님이 여러분보다 앞서 가셔서 실제로 하나님 나라의 문화를 성장시키실 것이란 점을 얼마나 굳게 믿고 있습니까? 여러분은 교회에서 얼마만 한 영적 잠재력을 보고 있습니까? 교회에서 하나님 나라의 문화를 방해하는 핵심 인물은 누구입니까? 그들은 자신의 영향력을 어떤 식으로 표현합니까? 현재 교회가 가진 문화에서 건강하지 못한 부분, 겉과 속이 뒤집어진 부분을 알아내십시오. 여러분이 잘못된 과녁을 겨누고 있는 곳이 어디인지, 아니면 아예 엉뚱한 것을 다루고 있는 곳이 어디인지 확인해보십시오.
- 교회의 미래를 만들어 가는 데 기여하는 자신의 역할을 평가하라.
여러분은 교회의 지도자로서 하나님 나라의 비전을 받아들이고 열정을 다해 그 비전대로 살아가고 있습니까? 그 비전을 다른 성도들에게 설득하기 전에 먼저 그 비전이 여러분 자신으로부터 흘러나와야 한다는 점을 명심하십시오. 이 비전은 하나님을 경외하는 비전이 되어야지, ‘큰 교회가 되는 방법’이라든지, ‘그 일대에서 유명 인사가 되는 방법’ 따위나 꿈꾸는 비전이 되어서는 안 됩니다. 여러분의 사고방식과 가슴을 뛰게 하던 것도 바꾸어야 합니다.

- 기록하고 보여주라.
예수께서 여러분 교회를 향하여 처음 제시하신 비전은 ‘...이다.’ 비전이었습니다( 5:3~11). 따라서 우선 “우리는 무엇이 될 것인가?”를 물어야만 합니다. 교회의 지도자들이 다 함께 ‘...이 되자’는 하나님 나라의 비전을 교회의 비전 선언으로 채택하십시오. 그 비전 선언을 글로 적어 보십시오.
- 삶으로 가르치라.
교회 전체가 강단에서 선포하는 일련의 설교부터 시작해서 교회의 토템들을 체험하게 하십시오. 이 비전을 적절한 장소에 잘 보이도록 게시하십시오. 그리고 이 비전을 소그룹이나 주일학교 수업 시간에 토론하게 하십시오. 교회 직원을 채용할 때, 새신자를 제자로 양육할 때, 새 아이디어들을 내놓을 때, 행사나 프로그램의 성공 여부를 판단할 때, 새 지도자를 선출할 때 등등의 경우에 교회가 표방한 하나님 나라의 비전을 활용하도록 하십시오. 이 비전은 서면과 실제 삶의 간증을 통해 회중에게 자주 전달되어야만 합니다. 새 비전이 교회 전체로 스며들려면 시간이 걸린다는 점을 유념하십시오. 문화를 바꾸는 일은 시간이 필요합니다.

만일 여러분의 가치가 사람의 변화에 중점을 두고 있다면, 교회의 성도 가운데 누가 그런 변화를 겪은 사람처럼 보입니까? 예배나 설교 때에 그런 성도들의 모습을 자세히 이야기하도록 하십시오. 그들에게 자신의 이야기를 간증하게 하십시오. 그들의 신앙 내력을 비디오로 만드십시오. 교회가 내거는 모든 것을 삶으로 보여주거나 구현한 사람이 있다면, 그들을 포상하고 잔치를 베풀도록 하십시오. 여러분이 축하하고 기념해 주는 것이라면, 그것이 무엇이든 사람들은 모방하려 할 것이고 자신도 그런 사람이 되고 싶어 할 것입니다.

년 웨일즈에 부흥이 일어났을 때, 많은 술집이 문을 닫았습니다. 술에 취하도록 마시는 사람들이 절반으로 급감했기 때문입니다. 범죄가 하도 줄어서 판사들이 파리를 날릴 정도였습니다. 심지어 경찰이 직장을 잃게 된 동네도 많았습니다. 그 부흥은 다른 지역과 나아가 나라 전체, 그리고 온 세상에 영향을 미쳤습니다. 이때 기차를 타고 웨일즈를 찾은 한 관광객이 이 부흥 이야기를 듣게 되었습니다. 그는 기차 차장에게 이렇게 물었습니다.
“어디에 부흥이 있죠? 하나님과 만나는 이 특별한 체험을 한 사람들이 다니는 교회가 어디에 있나요?” 그러자 차장은 이렇게 대답했습니다. “조금만 걸어보면 아시게 될 겁니다. 여러분이 섬기는 교회가 건강한 문화를 앙양해서 그 문화가 현실로 이루어지면, 그 결과는 사람들이 급작스럽게 그 흡인 효과를 체험하는 것으로 나타나게 될 것입니다. 나아가 그 문화는 그 문화를 접하는 모든 사람에게 파고들 것입니다. 한 세기 전의 기차 차장이 그랬던 것처럼, 그 지역사회에 사는 모든 사람도 이렇게 이야기하기 시작할 것입니다.
“그 교회가 다른게 뭐냐고요? 간단합니다. 그 교회 사람들 서넛만 만나 보세요. 그럼 아시게 될 겁니다.” 그런 일이 일어나면 우리는 이렇게 말할 것입니다. “하나님께 영광을! 문화가 바뀌면, 교회의 미래를 포함하여 모든 것이 바뀝니다.

기다림





기다림이 많은 사람이 행복하고, 기다림을 즐길 줄 아는 사람이 인생을 즐길 줄 안다는 생각이 듭니다. 좀더 행복해지고 싶다면 좀더 많은 기다림을 내 생활 속에 만들어 놓고 살면 될 것 같습니다. 


누군가와 나누게 될 아름다운 사랑의 기다림, 좋은 우정의 기다림, 행복한 결혼의 기다림, 배움과 성숙의 기다림, 지혜와 겸손의 기다림 등등. 많은 기다림을 바다에 그물을 내리듯 내 생활 속에 펼쳐 놓으면 많은 행복의 시간을 만나게 될 것임에 틀림 없습니다. 


기다림은 삶의 맛을 달게 하며 향기롭고 윤기나게 하며, 늘 지금보다 더 좋은 것으로 채워줍니다.

우리의 마음에 믿음과 신뢰가 있다면 기다릴 줄 알아야 합니다.
기다림은 곧 믿음이기 때문입니다.

우리의 마음에 소망이 있다면 기다릴 줄 알아야 합니다.
기다림은 곧 소망이기 때문입니다.

우리의 마음에 사랑이 있다면 기다릴 줄 알아야 합니다.

가을이 오면 우리의 마음에는 그리움과 기다림의 강이 또 흐르기 시작할 것입니다.  그리고 그 강을 따라 지나간 날들의 그리움과 앞으로 올 날들의 기다림을 하나씩 만나게 될것입니다. 올 가을에는 지난날의 그리움도 만나야 하겠지만 좋은 기다림을 더 많이 만나보면 좋겠습니다.

What Makes for a Great Team? by J. Richard Hackman


J. Richard Hackman is Cahners-Rabb Professor of Social and Organizational Psychology at Harvard University. He received his doctorate in social psychology from the University of Illinois, and then taught at Yale for twenty years. In 1986, he moved to his present position at Harvard. Hackman conducts research on a variety of topics in social and organizational psychology, including team dynamics and performance and the leadership of self-managing groups and organizations.


He is the author of numerous articles and seven books, the most recent being "Leading Teams: Setting the Stage for Great Performances." Hackman received the Distinguished Scientific Contribution Award of the American Psychological Association's division on industrial and organizational psychology, and both the Distinguished Educator Award and the Distinguished Scholar Award of the Academy of Management. Let us begin with a thought experiment. Think for a moment about one of the finest teams you have every seen--one that performed superbly, that operated increasingly well over time, and whose members came away from the group experience wiser and more skilled than they were before. Next, think about a different group, one that failed to achieve its purposes, that deteriorated in performance capability over time, and whose members found the group experience far more frustrating than fulfilling. In your view, what is most responsible for the difference between these two teams?


If you are like most people I've asked to perform this exercise, the first explanation that came to mind had something to do with the leadership of the two teams. Indeed, "great leader" is almost always a central feature of the image we conjure up when we think about a great team. And poor leadership is one of the first explanations that comes to mind when we contemplate a team that has gone bad. It is, for example, the coach who is celebrated when his or her team turns in winning performances game after game, season after season. And the standard remedy for an athletic team that experiences a string of losses is to fire the coach.


Our tendency to assign to the leader credit or blame for successes or failures that actually are team outcomes is so strong and pervasive that I'm tempted to add to the conceptual clutter of our field by calling it the "leader attribution error." And it is not just outside observers or bosses who over-attribute to leaders. Team members themselves, the people who actually generate the collective product, also are vulnerable (Corn, 2002; Pichanick & Roher, 2002). Indeed, research has shown that the leader attribution error is muted only when there is significant ambiguity about whether a team's performance was a success or a failure (Meindl, 1990).


The leader attribution error is understandable because people generally assign causal priority more to things they can see (and leader behavior usually is quite salient) than to things that operate in the background (and structural and contextual features that shape team performance often go unnoticed). Even so, the error would be little more than a modestly interesting research tidbit except for what it has spawned: a veritable industry of training programs intended to help leaders learn and execute the behaviors and leadership styles that those who design the programs think facilitate team performance. Everything I know about leadership courses suggests that, when well executed, attendees absolutely love them. The problem is that research evidence that would document the benefits for team performance claimed by the offerers of such courses is hard to find. It may be hard to find because it does not exist.


Thinking Differently About Team Leadership
The pervasive focus on the team leader in explaining team performance is consistent with the widely-shared view that performance outcomes are directly shaped by group interaction processes which, in turn, are strongly influenced by the behavior and style of the team leader. This is a conventional input-process-output model, in which causality flows linearly from left to right, step by step. Yet, surprisingly, research on task-performing teams has failed to support the standard model (for a review, see Hackman, 1987). Indeed, there is evidence that, at least in some circumstances, causality flows in the opposite direction. In this unconventional alternative, how well a team is performing is viewed as one of the major influences on group interaction processes. Teams that are failing report more than their share of conflicts and other process problems, whereas those that are performing well view the going as significantly smoother (Staw, 1975). Moreover, the style of team leaders turns out to be powerfully shaped by the behaviors of those who are led: If members are behaving cooperatively and competently, leaders tend to operate more participatively and democratically, but if members are uncooperative or seemingly incompetent, leaders tilt toward a more unilateral, directive style (Farris & Lim, 1969; Lowin & Craig, 1968; Sims & Manz, 1984).


At the very least, causality runs in both directions--from leader to group, as in the conventional model, but also from group to leader, as in the unconventional alternative. Regardless of the direction of causal flow, however, both the conventional and the unconventional models posit linear, cause-effect relationships. Our research suggests that a robust and useful understanding of team leadership may require more than merely changing the direction of the causal arrows. Specifically, it may be necessary to focus less on the causes of group behavior and performance and more on the structural and contextual conditions within which groups form and develop over time.


Conditions Rather Than Causes
To think about the conditions within which groups chart their own courses is very different from conventional scholarly models. The basic idea is that certain conditions get established, whether deliberately or by happenstance, and groups unfold in their own idiosyncratic ways within those conditions. As I have argued elsewhere, the difference between creating favorable conditions and actively managing causal factors in real time is evident in the two different strategies that can be used by a pilot in landing an aircraft (Hackman, 2002). One strategy is to actively fly the airplane down, continuously adjusting heading, sink rate, and airspeed with the objective of arriving at the runway threshold just above stall speed, ready to flare the aircraft and touch down smoothly. The alternative strategy is to get the aircraft stabilized on approach while still far from the field, making small corrections as needed to heading, power, or aircraft configuration to keep the plane "in the groove." It is well known among pilots that the latter alternative is safer.


To be stabilized on approach is to have the basic conditions established such that the natural course of events leads to the desired outcome--in this case, a good landing. The same considerations apply to the design and leadership of social systems, including work teams. Rather than trying to pinpoint and directly manipulate specific "causes" of performance outcomes (the parallel of trying to fly the airplane down), scholars and practitioners would seek to identify the small number of conditions that increase the likelihood that a team will naturally evolve into an ever more competent performing unit.


What Conditions?
Our research has identified five conditions that, when present, increase the probability of team effectiveness. These conditions, which are described and discussed in detail in my recent book on team leadership (Hackman, 2002), can be briefly summarized as a series of five questions. The answers to these questions provide a quick assessment of the degree to which the conditions are present for a given team.


One, is the group a real team, with clear boundaries, interdependence among members, and at least moderate stability of membership over time? Two, does the team have a compelling direction, a purpose that is clear, challenging, and consequential--and that focusses on the ends to be achieved rather than the means the team must use in pursuing them? Three, does the team's structure--its task, composition, and core norms of conduct--enable rather than impede teamwork? Four, does the team's social system context provide the resources and support that members need to carry out their collective work? And five, is competent coaching available to help members get over rough spots and take advantage of emerging opportunities, and is such coaching provided at times in the team life cycle when members are most ready to receive and use it? A diagnostic instrument, the Team Diagnostic Survey, provides quantitative measures of a team's standing on these five conditions (Wageman, Hackman, & Lehman, 2004), and is available online at http://www.wjh.harvard.edu/~tds.


Research confirms that the presence of the five conditions--real team, compelling direction, enabling structure, supportive context, and competent coaching--enhances team performance effectiveness. In a study of 64 analytic teams in the U. S. intelligence community, for example, Hackman and O'Connor (2004) found that 74 percent of the variance on a reliable performance criterion was controlled by these conditions.


Research also has shown that the order of the conditions is important. In a study of self-managing field service teams, Wageman (2001) obtained independent assessments of each team's design, the coaching behaviors of its leader, the team's level of self management, and its objectively measured performance. Team design was four times as powerful as leader coaching in affecting a team's level of self-management, and almost 40 times as powerful in affecting team performance. Moreover, Wageman found that "good" coaching (such as helping a team develop a task-appropriate performance strategy) significantly helped well-designed teams exploit their favorable circumstances but made almost no difference for poorly designed teams. "Bad" coaching (such as identifying a team's problems and telling members exactly what they should do to fix them), by contrast, significantly compromised poorly designed teams' ability to manage themselves, worsening an already difficult situation--but did not much affect teams that were well designed. These findings confirm that even highly competent coaching cannot reverse the impact of a flawed team design (Hackman & Wageman, in press).


Leading Teams Well
The main work of team leaders is first to ensure that the team's basic performance conditions are sound and then to help team members take the greatest possible advantage of their favorable circumstances. There is no one best strategy or style for accomplishing this. Instead, team leadership involves inventing and competently executing whatever actions are most likely to create and sustain the five conditions identified above. Anyone who helps do that, including team members who hold no formal leadership role, is exercising leadership. What is important is that the key leadership functions get fulfilled, not who fulfills them and certainly not how they go about doing it (Hackman & Walton, 1986; McGrath, 1962).


Even so, our research does point to four personal qualities that appear to distinguish excellent team leaders from those for whom leadership is a struggle. First, effective leaders know some things--they are aware of the conditions that most powerfully shape team effectiveness. Second, effective leaders know how to do some things--they have skill in extracting from performance situations those themes that are most consequential for performance and in acting to narrow the gap between a team's present reality and what could and should be. Third, effective team leaders have emotional maturity sufficient for the demands of their role. Leading a team can be an emotionally challenging undertaking, especially in managing both one's own and others' anxieties. Emotionally mature leaders move toward anxiety-arousing states of affairs in the interest of learning about them, rather than move away to get anxieties reduced as quickly as possible. Finally, team leaders need a measure of personal courage. Leadership involves moving a system from where it is now to some other, better place. That means that the leader must operate at the margins of what members presently like and want rather than at the center of the collective consensus. This requires challenging existing group norms and disrupting established routines, which can elicit anger and resistance. Leaders who behave courageously can make significant differences in how their teams operate--but they may wind up paying a substantial personal toll in the bargain.


The four qualities just discussed are differentially amenable to training--and in the order listed. It is relatively straightforward to help team leaders expand what they know about the conditions that foster team effectiveness. It is more pedagogically challenging but entirely feasible to help them hone their skills in diagnosis and execution. To foster team leaders' emotional maturity is harder still, and perhaps is better viewed as a developmental task for one's life than as something that can be taught. Courage may be the most trait-like of the four attributes. Although there indisputably are individual differences in courage, it is beyond me to imagine how one might help leaders become more willing than they already are to take courageous actions with their teams, peers, and bosses to increase the chances that their teams will excel.


These four personal attributes may seem strange to those who are accustomed to thinking of leadership qualities mainly in terms of personality or behavioral style, and I offer my views in speculative spirit. But it is nonetheless true that the superb team leaders I have observed over the years have most, if not all, of these very qualities. It may be worthwhile to give new thought to old questions about how team leaders might be selected and trained on attributes such as these.


Conclusion
The challenge of our research findings for psychologists is to take more seriously than we have heretofore the implications of thinking about team dynamics in terms of conditions rather than causes. Moreover, we need to find ways of studying those dynamics that do not caricature them in order to make them amenable to study using conventional cause-effect conceptual models and research methodologies. The challenge for practitioners is to make sure that team leaders are carefully selected and competently trained, to be sure. But even fine leaders can make little constructive difference if they have little latitude to act--for example, if all team performance processes are dictated by technology or pre-specified operating procedures. It is the difference between a jazz musician and a section player in a symphony orchestra: The former has lots of room to improvise, whereas the latter must follow exactly a detailed score, and do so under the direct and constant supervision of a conductor. Team leaders should be more like jazz musicians.


Both scholars and practitioners compromise their own espoused objectives when they hold constant conditions that may be among the most substantial influences on their phenomena of interest. Yet we regularly do this: researchers do it to achieve experimental control, and practitioners do it to preserve established organizational structures, systems, and authority hierarchies. Until both scholars and practitioners break out of traditional ways of construing and leading social systems, we will remain vulnerable to the leader attribution error--and we will continue to mistakenly assume that the best leaders are those who stand on whatever podium they can command and, through their personal efforts in real time, extract greatness from their teams.

신앙이 능력인 이유

신앙은 실제적 능력(Power)이다. 그것은 인간의 약함으로 하나님의 전능에 참여하는 것이기 때문이다. 신앙은 인간의 잠재력을 연습하는 것이 아니라, 인간의 한계를 철저하고 겸손하게 인정함으로 하나님의 실존적 사랑에 존재를 내어 맏기는 행복한 의존이다.

교만

유럽 금융업자들이 세운 파나마운하건설회사의 공사 책임자는 수에즈 운하의 건설 영웅인 레셉스(Ferdinand de Lesseps)였다. 그는 수에즈 운하처럼 파나마 운하도 해면과 같은 높이의 수평식 운하로 만들려 했다. 파나마와 수에즈 지역의 자연환경이 다르므로 파나마운하는 갑문식 운하로 건설되어야 한다는 브뤼슬리(Lepinay de Brusly)의 주장을 레셉스는 묵살했다. 대 가는 참혹했다. 열대우림 지역으로 평균 높이가 해발 150m인 파나마는 해발 15m의 사막형 기후인 수에즈와 전혀 달랐다. 아무리 땅을 파도 운하 완공은 요원했고, 8년간 2만2000여명이 열대병으로 사망한 뒤 1889년 파나마운하건설회사는 파산했다. 십수년 뒤 다시 파나마 운하 건설에 나선 미국은 브뤼슬리의 갑문식 아이디어를 채택했고, 운하는 1913년 완공됐다.
 
윤석철 서울대(경영학)교수는 레셉스의 실패 이유로 '과거에 성공한 사람이 자기 능력과 방법론을 우상화하는 과오'를 꼽는다. 수에즈에서 성공한 방법을 우상화하다가 파나마에서 실패했다는 얘기다. 이 런 현상을 아널드 토인비는 '휴브리스'(hubris.오만)라고 불렀다. 역사를 바꾸는 데 성공한 창조적 소수가 그 성공으로 교만해지고, 추종자들에게 복종만을 요구하며, 인(人)의 장막에 둘러싸여 지적.도덕적 균형을 상실하고 가능과 불가능에 대한 판단력까지 잃게 되는 현상이 토인비가 말하는 휴브리스다. ('경영학의 진리체계', 경문사)

그리스어의 휴브리스는 '신의 영역까지 침범하려는 오만'을 뜻했다. 그리스 비극 '오이디푸스 왕'에서 모든 것을 알아내려 했던 주인공의 비극적 결함이 휴브리스였다. 기독교에서는 이브가 뱀의 유혹에 빠진 게 '하나님처럼 눈이 밝아지려는 휴브리스 때문'이라고 말한다. 토인비는 역사의 변화를 설명하기 위해 이 용어를 빌려왔다.
 
정권을 잡은 창조적 소수가 자신들의 성공 방식을 절대적 진리인 양 우상화해 실패하거나 갈등을 불러 일으킨다는 것이다. 성공한 기업가가 과거의 경영방식만 고집해 실패하는 것도 휴브리스의 우(愚)를 범하는 일이라고 할 수 있다. 요즘 우리 사회 곳곳에서 갈등이 빚어지는 것도 휴브리스 탓인지 모르겠다. 윤 교수는 휴브리스에서 벗어나려면 자기반성에 소홀하지 않으면서 남의 말에 귀 기울이는 겸손한 자세가 필요하다고 충고한다.

기억과 망각

무엇이든 줄줄 외우는 사람이 있는가 하면 아무것도 기억하지 못하는 사람이 있다. 사람의 뇌는 어떻게 기억하고 망각하는가?

사무원으로 일하는 41세 여성이 있다. 의학 연구 자료에서 'AJ'로 언급되는 이 여성은 미국 캘리포니아 주 출신으로 11세 이후 삶의 하루하루를 거의 빠짐없이 기억한다. 한편 실험실 연구원으로 일하다 은퇴한 85세 남성인 'EP'는 방금 전 일만 기억한다. AJ의 기억력을 세계 최고로, EP의 기억력을 최악으로 봐도 무방할 것이다.

"내게 과거는 상영 중인 영화 같아요. 멈출 수도, 통제할 수도 없어요." AJ는 말한다. 그녀는 1986년 8월 3일 일요일 오후 12시 34분, 짝사랑하던 청년에게 전화가 왔던 일을 기억하고 있다. 1988년 12월 12일 방영된 TV 쇼 '머피 브라운'의 내용도 기억한다. 1992년 3월 28일 베벌리힐스호텔에서 아버지와 점심을 먹었던 것도 기억한다. 세계 각지에서 일어난 사건들, 장보러 간 일, 날씨, 그날그날 기분도 기억한다. 매일매일이 훤하다. 어떤 걸 물어봐도 거침없이 대답한다.
손으로 꼽을 정도긴 하지만 비범한 기억력의 소유자들은 종종 있었다. 영화 '레인맨'의 실제 모델인 천재 킴 픽(56)은 1만 2000권에 달하는 책을 외운다고 한다(한 쪽 읽는 데 걸리는 시간은 8~10초). 러시아 신경심리학자 알렉산더 루리아가 30년 동안 연구했던 러시아 저널리스트 'S'는 엄청나게 긴 단어나 숫자, 의미 없는 음절들을 한 번 들으면 몇 년이 지난 뒤에도 기억해냈다. 하지만 AJ는 특이하다. 그녀의 비상한 기억력은 사실이나 숫자가 아니라 자신의 인생을 외우고 있다. 이처럼 고갈되지 않는 기억력으로 자신이 겪은 일을 세세한 것까지 기억하는 일은 유례가 없는 데다 학계에서 규명된 것도 거의 없다. AJ를 7년 동안 연구해온 캘리포니아대학교 어바인캠퍼스의 신경과학자 제임스 맥거프, 엘리자베스 파커, 래리 케이힐은 AJ의 상태를 설명하는 새로운 의학 용어를 만들어야 했다. 바로 '과잉기억 증후군'이다.

 키 180cm인 EP는 단정하게 가르마 탄 백발에 귀가 유난히 길다. 다정다감하고 정중하며 잘 웃는다. 첫인상은 마음씨 좋은 옆집 할아버지 같다. 그러나 15년 전, 단순포진 바이러스가 벌레가 사과를 갉아먹듯 뇌 중앙까지 파먹어 들어갔다. 바이러스가 활동을 마치자 양쪽 내측두엽에 호두알만 한 구멍이 생겼고 EP의 기억도 대부분 사라졌다. 공교롭게도 바이러스는 결정적인 부위를 정확히 공격했다. 뇌 양쪽에 있는 내측두엽엔 지각을 장기기억으로 변환시키는 '해마'라는 고부라진 기관과 주변 영역이 자리하고 있다. 사실 기억이 저장되는 곳은 해마가 아니다. 기억은 쭈글쭈글한 뇌 외피층인 신피질에 저장된다. 하지만 해마는 기억을 붙잡아놓는 역할을 담당하는 뇌조직 중 하나다. 해마가 손상된 EP의 뇌는 마치 헤드가 고장난 캠코더와 비슷하다. 보기는 하되 기록할 수 없는 것이다.

EP는 순행성과 역행성, 두 종류 기억상실증을 동시에 앓고 있다. 순행성 기억상실증은 새로 습득한 정보를 기억으로 전환시키지 못하며 역행성 기억상실증은 과거의 일을 기억하지 못한다. 따라서 EP는 새로운 기억을 만들 수 없을 뿐 아니라 1960년 이후의 과거 역시 기억하지 못한다. EP는 어린시절과 상선선원 시절, 제2차 세계대전은 모두 생생히 기억하고 있다. 그러나 그의 머릿속에서 휘발유 가격은 아직도 리터당 25센트며 달 착륙은 일어난 적이 없다.

AJ와 EP는 기억력의 양 극단을 보여준다. 또한 두 사람의 사례는 기억력이 그 사람의 정체성까지 좌우할 수 있음을 어떤 뇌 영상보다 더 생생하게 보여준다. 우리 같은 보통 사람들은 양 극단 사이에서 왔다갔다한다. 유난히 기억이 잘 날 때는 내가 AJ처럼 천재가 아닐까 착각하거나, 혹시 EP처럼 되면 어떡하나 하는 두려움에 사로잡혀본 경험이 한 번쯤 있을 것이다. 척추 꼭대기에 달랑 얹혀 있는 약 1.3kg의 주름 투성이 살덩이는 어린시절의 사소한 일도 평생 저장하는가 하면 아주 중요한 전화번호를 2분도 안 돼 잊어버리기도 한다. 기억이란 이처럼 묘한 것이다.
기억의 정체는 뭘까? 현재 신경과학자들이 내놓을 수 있는 최선의 정의는 뉴런 사이의 일정한 연결 패턴이 저장된 것이 기억이다. 뇌에는 약 1000억 개의 뉴런이 있고, 각각의 뉴런은 5000~1만 개의 시냅스를 형성할 수 있다. 따라서 보통 성인의 뇌에는 총 500~1000조의 시냅스가 있다는 계산이 나온다. 미국 의회도서관 장서에 있는 정보를 다 모아도 약 32조 바이트밖에 되지 않는다는 점을 감안하면 엄청난 양이다. 우리가 어떤 기분을 떠올리거나 어떤 걸 생각할 때마다 이 방대한 네트워크의 연결 패턴에 변화가 일어난다. 시냅스는 더 공고해지기도 하고 약해지기도 하며 새로 형성되기도 한다. 우리 몸의 조직은 변하고 있다. 항상, 매 순간, 심지어 잠든 사이에도.

기억이 나지 않으면, 잊혀지면 현재의 나와는 상관 없는 것이 되는 것일까? 지나간 과거들이 나는 빨리 잊혀진다. 좋은 기억들 뿐 아니라 나쁜 기억들도, 그리고 내가 애쓰고 힘써 배웠던 것들도, 심지어는 잊지 말자고 다짐했던 것들조차 다 망각의 방으로 자취를 감춰 버린다. 기억할 수 없다면 현재에 통합할 자료를 잊어 버린다. 기억이 없다면 이해할 수 없고, 이해할 수 없다면 적용할 수 없으며, 적용이 안되면 분석도 평가도 그리고 새로운 창조도 가능하지 않다.

정말 무서운 것은 기억이 정체성과 관련된다는 것이다. 롱텀메모리에 남겨진 것들만이 나의 자아를 형성하고 내 가치관을 세운다.그런데 나는 기억력이 현저히 떨어진다. 사람들의 이름을 외우는 것, 숫자를 기억하는 것 뿐 아니라 있었던 일 들과 그 의미까지 쉽게 잊는다. 그래서 내가 누구인지 했갈리나 보다.

한편, 왜곡된 기억을 가지고 있는 것은 기억을 잘 못하는 것 보다 더욱 위험하다. 메멘토의 레너드는 10분 이상 기억을 지속하지 못하는 휘발성 메모리를 가졌다. 그러나 그에게 있어 문제는 짧은 기억력이 아니라 왜곡된 기억이었다.

기억력이 떨어지는 것은 두뇌학에서는 무엇이라고 할까? 기억력과 뇌의 기능은 어떤 연관이 있을까? 어떻게 기억력을 향상시킬 수 있을까? 기억력은 향상되는 것일까? 기억과 신앙은 어떤 관계가 있을까? 기억과 인간의 성숙에는 어떤 연관성이 있을까?

주체적 사고

소크라테스에 있어서 "아이러니irony," 즉 의심의 주관적이고 개인적인 표현 형식으로서의 풍자가 만들어낸 결정적인 성과가 있다면, 그것은 개인이 자신의 신념을 성찰없이 너무도 자연스럽게 받아들이는 태도natural attitude를 우회적으로 해체시켰다는 것이다. (풍자irony를 통해) 개인은 객관적 지식의 확실성을 상실하는 반면에 자기 자신(또는 주관적 자기해석)을 발견하게 된다. 이때야 비로소 개인은 자신이 지식을 추구하는 존재라는 것을 깨닿게 된다. 키에르케고르는 지식이 '무엇'인가라고 묻기 보다, 개인이 어떻게 지식과 자기 자신을 연결시키면서 자기 주관을 유지하는 가에 더 큰 관심을 기울였다. 키에르케고르가 보기에, 소크라테스는 인식하는 사람과 그가 인식하는 내용을 날카롭게 분리시켜버렸다. 어떻게 인식하는 사람인가 하는 것이 인식하는 내용의 기초가 되는 것이다.

성공하는 가르침의 10가지 법칙

1. 가르치려 하지 말라; 대신 가르치려는 대로 살아라.
2. 말로 바뀔것이라는 근거없는 가정을 버려라.
3. 어떻게 해야 하는지를 말하는 대신 직접 보여 주어라.

세상에는 종이에 글을 써 사람들에게 영향을 미치는 사람이 있다. 그러나 어떤 사람은 다른 이의 마음에 지울 수 없는 강한 흔적을 남김으로 지속적인 영향력을 확대해 가는 사람이 있다. 워드 박사의 삶은 후자의 전형을 보여준다. 미시건 주립대(MSU)와 트리니티 신학대학원(TEDS)에서 40년 이상을 가르쳤던 테드 워드박사는 교육자 리더십 개발에 있어 전설적인 인물이다. 그의 제자들이 미국 신학대학원과 선교단체를 식민지화하고 있다는 우스개소리가 나돌 정도이면 그 영향력이 얼마나 지대한 것인지 쉽게 짐작해 볼 수 있다.

그의 가르침은 학습자의 역량을 최대한 그리고 지속적으로 개발하도록 돕는 것이 최고의 가르침이라는 그의 확고부동한 교육철학에 기초한다. 이를 위해 워드 박사는 학습자 중심의 가르침, 학습공동체를 통한 협동학습, 그리고 엄격한 질적연구조사방법을 강조하였다.

80에 가까운 노령에도 불구하고 여전히 그의 정신은 날카롭고 균형있으며 그의 마음은 따듯하고 겸손하다. 평생을 교육자 개발에 헌신해 온 그가 이제 막 박사과정에 입문한 교육자들에게 작은 선물처럼 전해 준 "성공적인 교사의 십계명" 생각해 보니 그의 교육철학에 뭍어있는 집요하고도 지혜로우며 깊이있는 사람사랑을 느낄 수 있다.

이머징 교회 vs 개혁교회

이머징 교회의 정신ethos은 저항protest이다. 근대주의에 함몰된 기독교신앙을 구출하고자 저항하는 이머징 교회의 실천들은 역설적으로 탈근대주의에 과도히 의존하고 있다는 점에서 그 자신의 존재기반인 '저항정신'을 스스로 위협하는 우를 범할 수 있다.

탈근대화가 그토록 해체하고 싶어하던 근대성의 뿌리는 바로 자기 이성과 합리성을 숭앙하는 자기중심성이다. 그러나 포스트모던으로 대변되는 이시대의 정신은 상대주의, 다원주의, 개인주의로 자신이 그토록 증오하던 근대성의 전체주의, 획일주의, 집단주의의 숭배대상인 자기중심성에는 조금도 상처를 주지 않으려 하면서 오히려 인간에게 부여된 보편자와 도덕률에 대한 인식능력은 부정함으로써 인간이성을 파도에 밀려 표류하는 부유물정도로 전락시켜버렸다. 이러한 탈근대주의에 의존하는 이머징 교회들이 갖는 위험성은 바로 여기에 있다. 즉 십자가와 부활의 복음이 전통과 경험과 이성과 문화를 재해석하고 교정하는 절대 기준이 아니라, 상징과 경험을 형성하고 촉진시키려는 문화적 도구로 전락할 수 있는 가능성에 과도히 노출되어 있다는 것이다.

한편, 끊임없이 개혁하는 교회(Ecclesia semper reformanda)의 개혁대상은 바로 교회 자신이며 개혁의 근거는 다른 어떤 사상이 아닌 진리의 말씀(sola scriptura) 이어야 한다는 개혁자들의 오래된 기치는 개인과 공동체가 진지하고 겸손한 자기성찰을 추구하는데 초월적 힘을 의존하게 함으로 자기 한계를 뛰어 넘어 계속되는 변혁과 진보를 가능하게 한다는 점에서 탁월한 사고의 틀(frame of reference)을 제공한다고 하겠다.
